UK Gender Pay Gap Report 2022-23

The snapshot data taken between April 2022 and April 2023 show a slight increase in the total number of females at CA UK, but a higher proportion in more junior roles compared to senior roles. In April 2023 those identifying as women made up 18.1% of the UK workforce, compared to 17.6% in 2022.

While there has been an increase in women in the Upper Quartile (the most senior roles) there has been a decrease in women in the Upper Middle Quartile. The decrease in the Upper Middle Quartile is the largest data variance compared to April 2022. In this Quartile, 15.76% are women as of April 2023, compared to 18.39% in the previous year.

Overall, the mean gender pay gap has continued to decrease, and is now at the lowest it has been since reporting began (in April 2023 it was 14.05% compared to 20% in 2017).

All eligible employees receive a bonus. Bonuses go through an extensive process which includes checking for any issues of inequality. Due to the reporting period, bonuses (which are paid annually) are not shown until the following year’s gender pay data (e.g., bonuses for 2022-2023 will be represented in the 2023-2024 data). The bonus pay gap is due to women joining CA in the lower quartiles (more junior roles) at a higher proportion than in senior roles. This leads to an increase in the bonus pay gap as more women in the lower quartile are eligible for bonuses year on year, with fewer eligible women represented in the upper quartiles.

Despite the improvements the data show, we recognise that there have been workforce changes in the year 2023-24 in CA UK, and we expect this to be reflected in future data. As of February 2024, there are 17.4% women at CA UK.

We are confident that there is not an equal pay issue, there is equal treatment for work of equal or similar value.

CA scholarships for disadvantaged students opens for 3rd student cohort

Currently there are four students at Teesside University under the CA Scholarship Programme, representing two years of successful cohorts. The first students to benefit from this scholarship programme will shortly be entering their final year of study.

These students benefit from financial support each year (£3000 per student per year of study), and expert mentoring with a game developer.

The Creative Assembly Scholarship aims to support under-represented and disadvantaged students to begin a career in the Games industry. The scholarship is specifically open to underrepresented or disadvantaged individuals to address existing cultural and socio-economical barriers which may limit their chances of success.

Applicants must enrol on Teesside University’s Game Design BA (Hons) and meet at least one of the following criteria: demonstrate clear financial need in their application, identify as female, identify as being from a minority ethnic background.

Giselle Stewart, Studio Director at Creative Assembly North said;

“To be able to offer financial support and mentorship to future game development talent, especially considering the economic environment we are in, is life-changing.

“Creative Assembly is proud to sponsor this programme and to level the playing field for disadvantaged students in the games industry.

“Social mobility and diversity are so interwoven that we need to look at a range of factors that act as barriers to higher education, and therefore potential industry careers. We believe that careers in the games industry should be accessible to everyone no matter socio-economic status, gender or ethnicity.”

Teesside University enjoys an excellent reputation in the field of computer games with courses covering all aspects of games development, ranging from the highly creative area of concept art to the technical discipline of games programming. In 2021, the University signed an official Memorandum of Understanding with Creative Assembly as part of a joint venture to engage in partnership working and provide additional opportunities to students and graduates.

Siobhan Fenton, Associate Dean (Enterprise and Business Engagement) in Teesside University’s School of Computing, Engineering & Digital Technologies, said:

“Creative Assembly has been involved with several modules on our computer games degrees this year providing feedback sessions and specialist industry talks which have been greatly received by our students.

“One of our joint aims was to explore ways to encourage more under-represented groups into the games industry and to have this scholarship available is a fantastic endorsement of our commitment to widening participation. There should be no barriers to a career in the games industry and we are looking forward to helping students from under-represented groups reach their ambitions.”

Ellie-Mae Mellish, from Southampton, decided to apply for the Creative Assembly Scholarship, after it was recommended to her by one of the tutors on her course.

She said: “It’s been really helpful. There’s the financial support which has made a real difference, but, for me, the key thing is the connections it has brought me. If I feel I need some support in a particular area I just let them know and they will schedule a meeting with someone who works in that area and they will give me all the help I need and then follow up to see if I need anything further. It’s given my work a real boost and also pushed me to try harder at everything I do and really helped me to improve myself.

“Working in the games industry is all about the connections you make and I think this has been fantastic in that respect. For anyone thinking about applying I’d encourage them to go for it. It’s been nothing but positive for me.”

Creative Assembly has already awarded scholarships to four students who are now in their 2nd and 3rd year at Teesside University. These recipients have benefitted from contact with Creative Assembly developers during their studies and they will continue to be supported throughout their programme of study.

Creative Assembly won the GamesIndustry.biz Award for Best Education Programme for the third time in 2022 for their work to break down existing educational barriers within the games industry. This scholarship programme represents an extension of that work.

Motion capture workshops inspire students

Creative Assembly's Legacy Project has grown a reputation for best practice in industry education outreach. Through the project, Creative Assembly Ambassadors run a range of initiatives to support high quality education. These activities include working with education establishments on curriculum design, holding events for parents and educators to address industry misconceptions, and in-studio workshops.

One initiative invites local schools to participate in a motion capture experience, specifically designed to provide students with a broad view of how games are made, and how they might design their own.

These workshops provide an opportunity for students to experience working at a games studio while learning about the different roles and skillsets needed in a development team.

The workshops involve two main activities:

Students develop their own cinematic scene, using top of the line industry equipment. Some will wear specialist reflective suits within the motion capture volume (the space being captured), and others will direct the movement; seeing this transposed onto ‘rigs’ on screen. This is done under the direction of the Creative Assembly Motion Capture team. The students then get to see their final scene played out in a 3D environment with characters from the Total War franchise.

The students will design their own video game from start to finish, considering all the different roles involved in creating a game. This is done through an interactive, collaborative activity guided by a Creative Assembly expert.

For the students involved, these workshops serve as an opportunity to learn from professional game developers, opening their eyes to career opportunities in games whilst making links to their existing curriculum. For the Creative Assembly experts supporting these events, the experience is an opportunity to share their knowledge and passion with future generations of game makers.

Matthew Murdoch; Senior Motion Capture Technician said;

“We love giving students of all ages the opportunity to experience the joy of motion capture, getting to see your scene played out after the culmination of planning is always fun. The students get so excited when they see themselves running around and interacting virtually and of course they also learn about some of the most advanced technology within the entertainment industry.”

Case study: Northlands Wood Primary School

On Tuesday 16th May 2023, Creative Assembly invited 24 students from Northlands Wood Primary School, a local school in West Sussex, to participate in a motion capture workshop. Two groups of students designed a range of inventive video games from start to finish. Through the process they considered the different roles and skillsets needed to make a game including soft skills such as collaboration and time management. The students were highly engaged throughout and the enthusiasm of both staff and students was infectious.

Later that month, Creative Assembly's developers visited Northlands Wood Primary School to launch a ‘Makey Makey’ game design competition. Makey Makey kits are an engaging, hands-on invention kit designed to connect everyday objects to computer keys: using a circuit board, alligator clips and a USB cable, the kit enables students to create a unique game controller that can be used in Scratch. Makey Makey introduces students to basic principles of programming while allowing young minds to be creative in their inventions. For the competition, students were provided with more detailed information about the different disciplines in the games industry and were left with Makey Makey kits to support them in developing their own games and controllers.

“I am so grateful of the support and interest Creative Assembly shows in furthering the development and learning of our children. They absolutely LOVED the opportunity to come to the Motion Capture experience day, taking away so many inspirational thoughts and ideas. The children were also so enthused and interested in the Makey Makey workshops. I had the privilege of supporting a couple of their sessions as they developed their games and controllers and the eagerness and energy they showed towards it was immense. You have started quite a journey for a number of our coders and computer programmers!”

Creative Assembly North established in Newcastle, UK

The Creative Assembly™ Ltd., part of SEGA® Europe Ltd., today announced a third development location in Newcastle, UK. This new studio sits alongside the studio’s headquarters in Sussex, UK and their European studio in Sofia, Bulgaria, across which there are over 850 permanent employees.

The newly established Creative Assembly (CA) North is home to a growing flexible working team developing a project in collaboration with the studio’s Sussex team. While the project is yet to be announced it promises to give players an unforgettable experience. CA North is also home to a newly formed team focused on continuous improvement. This team is dedicated to collaborating across Creative Assembly with the goal of sustained continuous improvement in tools, workflows and development experience.

The new studio is led by industry veteran, Giselle Stewart, who has joined Creative Assembly as Studio Director, alongside her role as Visiting Professor of Practice at Newcastle University. Giselle brings with her over 26 years' experience with AAA developers, and wider industry experience advocating for the games sector in previous positions as a board member of TIGA, the games developer’s trade association, the Creative Industries Federation and Ukie.

Creative Assembly is donating studio profits from the 2022 Steam Winter Sale for Total War: THREE KINGDOMS - The Furious Wild DLC to Holbrook Animal Rescue, a charity based in Sussex, UK who find loving homes for abandoned animals.

Total War: THREE KINGDOMS - The Furious Wild is the fourth major expansion for Total War: THREE KINGDOMS which includes the first ever extension of the map and its already rich cast of characters. You will be able to visit the jungles around Southern China with its fearsome tribes of the Nanman.

Holbrook Animal Rescue is Creative Assembly’s Charity of the Year for 2022, as voted on by employees. Holbrook takes in different types of animals from different backgrounds and unlike other rescues, their dogs sleep in the house and have the freedom to run and play in their garden and fields.

The largest UK games developer is offering a scholarship programme for Teesside University’s Computer Game Design degree course for the second year in a row.

Last year Creative Assembly and Teesside University launched a scholarship which supports under-represented and disadvantaged students to make their mark in the Games industry.

This Creative Assembly Legacy Scholarship provides financial support and expert mentorship throughout the successful students’ time at Teesside University. The scholarship is specifically open to underrepresented or disadvantaged individuals to address existing cultural and socio-economical barriers which may limit their chances of success.
